1. Have one of your senior people give sessions on technology that you folks work on. If the working is easier for an individual, he will adjust very well to the new environment.
2. Give some higher level talks of where the industry is headed every once in a while. This will help them see the bigger picture. The objective here is to keep them engaged and make them feel that they are learning every day.
3. Have something like programmer of the month award. There are multiple benefits of it. You get to compare different freshers for their quality of output and at the end of the year, when you appraise them, they too would know why is a particular person getting higher grade than the other.
4. Involve them in the business development and office establishment. Delegate authorities like choosing the chairs and tables, fan colors or even selecting the tea/coffee they would want in office. This gives them a feeling of ownership.
5. Give them surprise hikes. It could be as small as Rs. 500 more than their salary but they will feel very happy about it.
6. Pay salaries on time. It may be on 1st of every month or 7th , but it has to be paid consistently on or before that date.
7. Praise them even for small good work done in public but scold them alone (if you have to).
8. Ask them to give one presentation a month on the topic/technology that you folks do not work on. You would be surprised to hear about their passion.
9. Be interested in their college/institute they have studied from. If you happen to meet their teachers/other students, praise your employees. They will feel very good about it.
10. Treat them with respect.
